SITUATION:
A rapidly growing national non-profit with operations in all 50 states identified the need to review and update its compensation structure to ensure market competitiveness and internal equity across a diverse workforce. As the organization scaled, maintaining consistency and fairness in pay—especially across geographic regions—became a strategic priority.
SOLUTION:
Following a comprehensive intake process, Exude HC recommended analyzing more than 400 unique job roles to gather sufficient data for equitable and competitive decision-making. Recognizing the organization’s strong mission-driven culture, we held targeted conversations around balancing market data with internal value—especially for frontline, direct-service roles that were critical to the mission but traditionally underpaid in the market.
Together, we developed a compensation framework that allowed for strategic weighting of mission-critical positions above market benchmarks, while also designing a structure that was streamlined, sustainable, and easy to administer organization-wide. Exude also collaborated with leadership to ensure alignment on key decisions, ensuring that both data and values were reflected in the final structure.
RESULTS:
We met a tight project timeline, delivering a complete compensation structure and supporting materials in time for board review and fiscal year planning. The organization now has a clear compensation philosophy, a new incentive plan framework, and a practical implementation roadmap to guide ongoing administration. With Exude’s support, they were able to align pay with both market realities and organizational values, strengthening their ability to attract, retain, and reward talent nationwide.
